This research aims to analyze the determinants of organizational commitment among medical staff in Malian public hospitals, in a context marked by structural constraints. The study enriches the field of human resource management in the public sector by integrating contextual and emotional variables of organizational commitment in the hospital sector, which are often neglected in classical models. To carry out this research, an exploratory qualitative methodology was adopted using an interview guide. Thus, 15 medical professionals were interviewed.
The results revealed that the organizational commitment of medical staff is based on a close interaction between organizational determinants, particularly interpersonal solidarity and social recognition, and individual determinants such as family responsibility, emotional burden, and career plans. These variables do not operate in isolation but combine to produce differentiated forms of commitment according to personal professional trajectories.
